이 연구는 중소기업, 특히 혁신형 중소기업 근로자의 무형식 학습을 촉진시키기 위하여 일터에서의 무형식 학습 활동 정도와 학습전이 정도의 관계를 확인하고, 무형식 학습 활동 정도와 학습전이 정도의 관계에서 사회적 네트워크 접근성 정도가 미치는 영향을 검증하고자 하였다. 이를 위하여 무형식 학습 활동 정도, 학습전이 정도, 사회적 네트워크 접근성 정도의 측정도구를 이용하였고, 혁신형 중소기업 중 40개 기업 400명을 대상으로 설문조사를 실시하여 357명의 유효 자료를 분석하였다. 분석 결과, 중소기업 근로자들의 무형식 학습 활동 정도는 학습전이, 사회적 네트워크 접근성 정도와 유의한 상관관계가 있는 것으로 나타났다. 그리고 무형식 학습 활동 중 타인과의 학습, 자기성찰의 정도는 학습전이 정도에 영향 을 미치는 것으로 나타났다. 또한 무형식 학습 활동 정도와 학습전이 정도 간 사회적 네트워크 접근성 정도의 조절회귀분석 결과 사회적 네트워크 접근성 정도는 무형식 학습 활동의 타인과의 학습과 학습전이 간의 관계를 조절하는 것으로 나타났다. 이러한 연구결과는 중소기업 근로자의 무형식 학습 활동이 가능하기 위한 학습 환경 구축이 필요하며, 학습전이를 높이기 위해 관계주도성, 정보수집, 대인관계에서의 자신감 형성, 다양한 네트워크 구축, 유연한 사고 등의 사회적 네트워크 접근성 기회를 제공할 필요가 있음을 시사한다.

The purpose of this study was to examine the moderating effects of social network accessibility on the relationship between informal learning and learning transfer of workers in small and medium-sized companies. Toward this end, a survey research was conducted through sending out the 62 item questionnaire to 400 employees of 40 innovative small and medium-sized enterprises. 365 out of 359 collected questionnaires were analyzed for the proposed research questions. The results of this study was as follows: First, three types of informal learning activity such as learning with others, external scanning, and self-examination, showed statistically significant correlation with learning transfer, social network accessibility. Second, in particular, two types of informal learning activity such as learning with others and self-examination, resulted in a meaningful learning outcome, namely, high degree of learning transfer. Third, the moderating effect of social network accessibility has existed between informal learning activities and their learning transfer. Based on the results of this study, it showed that there were some needs to build a supportive organizational climate for improving informal learning activities and developing social network accessibility. Furthermore, this study showed that there would be needed more productive research and debate about an increasing concern about how to design informal learning and support its implementation in small and medium enterprises as well as large ones, reflecting on two theoretical constructs and practical issues of social network accessibility and learning transfer.
