본 연구의 목적은 A사의 역량 평가를 중심으로 내부 육성 임원과 외부 영입 임원의 역량 수준을 확인하고, 이를 토대로 임원 교육의 시사점을 도출하는데 있다. 이를 위하여 첫째, 기존에 개발된 역량 모델을 점검하고, 이를 체계화하였다. 둘째, 개발된 역량 평가 웹환경에서 상사와 부하직원의 참여 하에 다면평가를 진행하고, 셋째, 그 결과를 분석하였다. 그 결과 성취 지향성, 조직 헌신, 육성력, 조직 인식력 역량에서 외부 영입 임원에 비하여 내부승진 임원의 역량 평가 결과가 통계적으로 유의하게 높게 나타났다(p<.05). 이는 내부 승진 임원이 외부 영입 임원에 비해 소속된 조직의 문화를 보다 잘 이해하고, 조직이 처한 상황을 명확히 파악하며, 이러한 조직이해를 바탕으로 조직이 나아가야 할 방향에 맞추어 스스로를 희생하고자 노력하고 있음을 의미한다. 또한 이에 머물지 않고 조직의 장기적 성장과 부하직원의 육성에도 크게 관심을 갖고 있을 것으로 판단된다. 본 연구를 통해 도출된 결과는 향후 임원의 확보·평가·유지, 특히 임원 교육의 방향성을 모색하는데 유용한 시사점을 제공할 것이다.
초록(영문)
The purpose of this research is to define the competency level of internally promoted executives and externally recruited executives through the Company A’s competency assessment and to draw implications of executive training. For this purpose we are took the following steps. The first step in analyzing this issue is to examine and systematize the existing competency model. Secondly, proceed multi-source feedback of the participation of executives as a participant and their boss, subordinates as a rater by using the developed competency assessment system, and the third step is analyzing the result. The result has shown that internally trained and promoted executives have a higher competency level of result-orientation, organizational commitment, developing others and organizational awareness than externally recruited executives(p<.05). The result indicates that internally promoted executives have a better understanding on organizational culture and company’s situation than externally recruited executives which means they are willing to sacrifice themselves for the company’s right direction based on understanding of organizational culture. In addition to this, they also have a great interest on company’s long-term growth and training of junior staff. The conclusions reached in this study will provide the valuable source for recruitment, assessment, and retention of executives especially in finding the future direction of executive training.
